  1. Pete Michalak, Part 1: Hire for Character. Teach with Purpose.

    Show notes

    Send us Fan Mail

Pete Michalak from Northville Township joins me to talk about the people we hire and the way we teach them. We get into academy culture, connecting with students, keeping the job fun, and helping firefighters think for themselves. Part 1 of two. Part 2 and the full YouTube conversation arrive Monday, November 9 at 9 a.m. Eastern.

I love working with Pete, and this conversation gets into why. We start with Northville Township's culture and what it means to hire people you want to work and live with. Pete talks about choosing a better fit for his career, even when the move meant starting over in rank.

Then we get into the classroom. How much of a fire academy should be paramilitary? When does discipline need to become coaching? Pete explains the approach he takes and why he wants students to leave with more than a passing score.

We also talk about the small things that help an instructor connect: learning a student's name, listening to a question, and making the room feel like a conversation. Pete explains how teaching changed the way he acts as a student, too.

We finish Part 1 talking about options, different bodies and abilities, and developing firefighters who can think through a problem.

    In this part:
    - Hiring for character and building a crew people want to join.
    - Career choices that go beyond rank.
    - Academy discipline, coaching and enjoyment of the job.
    - Connecting with students without putting yourself above them.
    - Learning from other instructors.
    - Teaching adaptable firefighters.

Part 2 continues with mentoring, a mistake Pete still learns from, and what we expect from a good teammate. Part 2 and the full YouTube conversation arrive Monday, November 9 at 9 a.m. Eastern.

  4. Stop Blaming the Chief: Leadership from the Bottom Up | Dr. Candace Ashby, Part 2

    Season 7, Episode 2

    Show notes

    Send us Fan Mail

Part 2 opens with a simple challenge: If you do not like your fire chief, what are you doing to prepare the future lieutenants, captains, battalion chiefs, and chiefs who come after them?

Dr. Candace Ashby explains why her national message resonates across departments, how the 90% can neutralize destructive behavior, and why peer accountability matters more than another memo from headquarters. She also discusses building a learning culture, backing officers who make good-faith decisions, separating discipline from punishment, and continuing to fight for her people even after the first five attempts fail.

This is leadership from the bottom up: honest conversations, clear expectations, correction without humiliation, and the willingness to look in the mirror before blaming everyone above you.

Dr. Ashby has more than 35 years in the fire service and serves as a Battalion Chief with the Indianapolis Fire Department. She holds a Doctorate of Management in Organizational Leadership and is President of Key Fire Investigations and ELITE Public Safety Consulting.

    Season 7, Episode 1

    Show notes

    Send us Fan Mail

Season 7 of 3 Point Firefighter starts here.

Dr. Candace Ashby joins Jake Barnes for a direct conversation about the negative 10% in the fire service—and she does not pretend she was always on the right side of it.

Candace explains how she became checked out during the first half of her career, what changed after her department consolidated with Indianapolis Fire, and why the other 90% must stop giving destructive people an audience. The conversation moves into company-officer responsibility, failed promotional systems, officer development, accountability, and the uncomfortable truth that nobody is coming to save your firehouse.

Dr. Ashby has more than 35 years in the fire service and serves as a Battalion Chief with the Indianapolis Fire Department. She holds a Doctorate of Management in Organizational Leadership and is President of Key Fire Investigations and ELITE Public Safety Consulting.

"Welcome back to Three Point Firefighter from Day 2 at FDIC 2026, live at the Fire Facilities booth! Host Jake Barnes sits down with training leaders and friends to talk building a strong training culture from the top down.

First up, Chuck Gunner — Decatur Training Supervisor and Highlander Fire’s go-to rope and training guru — shares why a great training facility is only as good as the culture behind it, the power of leading by example, and staying motivated even when you’re a “bag of shit” some days.

Then Jake catches up with Chief John Beebee from Central Mat-Su Fire & Rescue in Alaska about wildland/structural interface challenges, their incredible training towers, and how forestry automatically responds to structure fires.

Finally, Pete Michelak from Northville Township Fire talks about leaving a department for better culture, revolutionizing search & rescue tactics (including tripod position, victim removal, and oriented search), overcoming training pushback, and creating flow state on the fireground.

Real talk, hard-earned lessons, and plenty of firefighter wisdom. 🔥

Today's first two guests are Zach Willard from Fire Facilities and Tony Ambrosia from Scottsdale Fire Department!

Most fire departments underestimate the longevity and durability of their training towers—until they realize a Fire Facilities structure can last over 30 years with minimal maintenance. In this episode, Fire Facilities self-professed expert Jake Theman Barnes uncovers why their training towers are a game-changer for departments serious about safety and cost-efficiency.
